Personel seçme sürecinde ayrımcılık: işe alım uzmanları üzerinde deneysel bir araştırma
ÖZETAyrımcılık uzun yıllardır tüm dünyada yoğun olarak çalışılmakta olup hemsosyal yaşamda hem de akademide önemli bir konu haline gelmiştir. Yüz yıldırayrımcılığın her boyutu ile ilgili araştırmalar akademik manada yapılıyor dahi olsagünümüzde "farklı" olanlara yönelik olumsuz tutumlar ve ayrımcılık yoğun birşekilde devam etmektedir. Her ne kadar farklılıklar gerek hukukun gerekse eğitimsisteminin içinde devletlerce toplumsal bir sorun olarak ele alınsa da bir grup ya dazümre gücü elinde bulundurduğu sürece hiyerarşide tepede olma isteği süreceğidüşünülmektedir.Bu çalışmada göz izleme teknolojisi ile işe alım sürecinde dezavantajlıgruplara yönelik olumsuz örtük tutumların göz hareketleri üzerinden niyetler vekarar verme süreçleri incelenmiştir. Yapılan çalışmada işe alım uzmanlarınınözgeçmişlerde yer alan üyelik bilgisine özgeçmişin diğer bölümlerine nazarandaha fazla dikkat ettiği, bakma süresinin daha fazla olduğu, karar verme sürecindebu üyelik bilgisinin doğrudan etkili olduğu saptanmıştır. Diğer bir sonuç ise işeiialım uzmanlarının dezavantajlı grup üyeliği olan özgeçmişlerin kariyer ve eğitimbilgileri ne kadar "iyi ve yeterli" olursa olsun sosyal kimliğin tecrübe ve eğitimdendaha önce geldiği, işe alım kararı verilirken bunu göz önünde bulundurdukları veson olarak da olumsuz olarak algılanan kimliğimizin diğer "iyi" olanözelliklerimizin yeterlilik algılarını da düşürdüğü saptanmıştır.Tüm bu karar verme süreçlerinde bilinçdışı güdülerimizin davranışlarımızve tercihlerimiz üzerinde farkında olmadan etkisinin olduğu, dolayısıyla daha adilve hümanist bir dünya için bilinçdışı eğilimlerimizin, zayıflıklarımızın vefarkındalık düzeyimizin üzerine gidilmesinin, ayrımcılıkla mücadele konusundafayda sağlayacağı düşünülmektedir.ABSTRACTDiscrimination has been intensively studied for many years all over theworld and has become an essential part both in social life and academic studies.Even though many scientific studies have been conducted for a century now, thenegative attitudes and discrimination towards the 'different' ones still intensivelyexist.Throughout the centuries, despite the studies in every aspects ofdiscrimination in ongoing researches the negative attitudes and discriminationtowards who are "different" continues profoundly.Although such 'differences' are considered as a social problem by the lawand education systems of governments, it is believed that the desire of being on thetop of the hierarchy would be in existence as long as a group or group power holdsthis place.In this study, negative implicit attitudes ,uch as intention and decisionprocess towards disadvantaged group members during recruitment process areexamined based on eye tracking technology.ivIt was determined that the recruiters showed more attention to themembership information more than other parts of the personal background. Theyalso spend much more time on this part. As a result of this, it has been found thathe membership information directly affects the decision making process.Another result is that despite of the good and sufficient career andeducation information, social identity comes before experience and education dueto recruiters' attitude when the applicants have a membership in a disadvantageousgroups. This situation has an effect on the recruitment decision. Consequently, ithas been found that our negative perceived identity reduces our qualificationperceptions of our other "good" features.It is thought that in all these decision-making processes our unconsciousminds unintentionally affects our behaviors and our preferences. Accordingly for amore equitable and humane world, to work on our unconscious tendencies towardsour weaknesses and our level of awareness would strengthen the fight againstdiscrimination.
