Navigating organizational diversity: addressing transphobia among human resources professionals

PurposeThis study aims to analyze the relationship between attitudes towards organizational diversity and towards trans people, correlating them with the levels of transphobia among HR professionals. Drawing upon the Intergroup Contact Theory, we also seek to understand whether the results may be influenced by the contact variable.Design/methodology/approachData were collected through the administration of a questionnaire to a sample of 184 HR professionals. The questionnaire was comprised of self-constructed questions and previously validated scales, including: Attitudes Toward Diversity Scale (ATDS) (Montei et al., 1996), Attitudes Toward Transgendered Individuals (ATTI) Scale (Walch et al., 2012) and Genderism and Transphobia Scale (GTS) (Hill and Willoughby, 2005).FindingsThe results do not show high levels of negative attitudes towards organizational diversity or intolerance towards trans people, being these variables correlated, with higher levels of intolerance in the portion of the sample without contact with trans people.Originality/valueThis article contributes to the increase of knowledge in the field of HR Development Policies focusing on the thematic of Diversity and Inclusion, which is a very current and important topic in organizations today. Also, the relevance and contribution of the study point to the need for Human Resources Management Practices that take on positive discrimination and/or encourage the adoption of affirmative actions by organizations.
Work–family balance – validation of a measurement instrument in a sample of Portuguese workers

PurposeThe purpose of this paper was to study the psychometric properties of the Portuguese version of the Work–family balance (WFB) scale, developed by Carlson et al. (2009), as well as demonstrating that the WFB is a different construct from the work–family conflict (WFC) and the family–work conflict (FWC). Additionally, this study intended to verify if the work–family balance construct is invariant in the different work regimes (face-to-face work, hybrid work, teleworking), and between men and women.Design/methodology/approachSnow-ball convenience sample of 224 workers; psychometric analysis of the different scales/constructs analyzed by confirmatory analysis using R/Lavaan.FindingsThe results obtained show that the WFB scale presents factor and convergent validity, and high reliability. The WFB construct is negatively correlated with the WFC and FWC constructs. The WFB is a different construct from the WFC and FWC. The WFB is invariant both in workers subjected to different work regimes, and sexes.Originality/valueThe conceptualization and measurement of the work–family relationship has been the subject of several studies. Among the different conceptual approaches to this relationship, WFB has been the least studied and, in terms of human resource management, it is the one that has the best relationship with sustainability and organizational performance. Therefore, it is of utmost importance to obtain a valid and reliable WFB measures, to be used by both academics and human resources professionals.

Attenuation of toxicity and occurrence of degradation products of the fungicide tebuconazole after combined vacuum UV and UVC treatment of drinking water

Abstract
Antifungal azoles are the most frequently used fungicides worldwide and occur as active ingredients in many antifungal pharmaceuticals, biocides, and pesticides. Azole fungicides are frequent environmental contaminants and can affect the quality of surface waters, groundwater, and drinking water. This study examined the potential of combined vacuum UV (185 nm) and UVC (254 nm) irradiation (VUV/UVC) of the azole fungicide tebuconazole and the transformation product 1,2,4-trizole on degradation and changes in ecotoxicity. In vivo ecotoxicity was examined before and after UV treatment using bioassays with test organisms from different trophic levels to integrate changes in biological effect of the parent compound and the degradation products. The test battery included the luminescent bacterium Aliivibrio fischeri, the Gram-positive bacterium Bacillus subtilis, the fungus Fusarium graminearum, the green microalga Raphidocelis subcapitata, and the crustacean Daphnia magna. The combined VUV/UVC treatment of tebuconazole in drinking water efficiently degraded the parent compound at the µg/L-mg/L level and resulted in transformation products with lower toxicity than the parent compound. A direct positive correlation was observed between the applied UV dose (fluence, J/cm2), the disappearance of tebuconazole, and the decrease in ecotoxicity. The combined VUV/UVC process does not require addition of supplementary oxidants or catalysts and our study suggests that VUV/UVC-mediated photolysis of azole fungicides in water can decrease the overall toxicity and represent a potentially environmentally friendly treatment method.
The impact of community resilience, well-being, and community attachment on human service workers' burnout

Summary Burnout has become an increasingly prevalent condition, especially affecting professionals in direct contact with clients. Human service workers (HSWs) have quite emotionally taxing jobs supporting vulnerable groups. In developing a close relationship with the communities they work with, it could be possible that community-related variables have an impact on HSWs' burnout. We aim to analyze the prevalence of burnout in a sample of HSWs from Portugal and the role of community resilience as a predictor of their burnout, as well as explore if their subjective well-being and community attachment could explain the relationship between community resilience and burnout, during the COVID-19 pandemic. Data were collected through an online questionnaire between August 2020 and January 2021 ( N = 598). Findings Results indicate that HSWs presented medium to low levels of burnout, although 8.9% presented high levels. Those who reported lower levels of burnout perceived higher community resilience and had much higher well-being and community attachment. Findings point to community resilience having a significant direct effect on burnout and also an indirect effect, which was explained by subjective well-being and community attachment. Applications Results seem to suggest that this sample's low-medium levels of burnout could be linked to the benefit of experiencing high community attachment and working in communities with high resilience, which consequently impacted their well-being and burnout. This highlights the crucial role of the work context in professionals' mental health, showing that a broader context needs to be considered in professional mental health promotion programs.
COVID-19 and People Management: The View of Human Resource Managers

COVID-19 has brought an unexpected need for change within organizations, particularly regarding human resource management. The nature of this global crisis has meant that these processes remain under-systematized. The aim of this study, which uses an exploratory design and mixed-methods analysis, is to contribute to describing the changes in human resource management practices and processes that resulted from this pandemic and to present the outlook of human resource managers for the future. One hundred and thirty-six Portuguese companies participated in the study, with the answers provided by their human resource managers. Results show that the main changes have occurred in the processes of work and safety, training, work organization, recruitment and selection, induction and onboarding, and communication. The profiles that emerged showed an association between the level of change and size of the organization. There was an increase in the use of teleworking and layoffs, and a positive assessment of the organizations' level of preparation and adaptation to this crisis. Human resource managers reported that the most evident changes in the future will be associated with the use of technology, teleworking, and work organization. These findings are of the upmost importance, as human resource managers are essential pillars in the adjustment of the organizations to this pandemic situation.
Development of a disposable paper-based potentiometric immunosensor for real-time detection of a foodborne pathogen
This work reports a new paper-based sensing platform and its application in a label-free potentiometric immunosensor for Salmonella typhimurium detection based on the blocking surface principle. A paper-based strip electrode was integrated with a filter paper pad which acted as a reservoir of the internal solution. The design offers a convenient platform for antibody immobilization and sampling, proving also that is a simple and affordable methodology to control an ionic flux through a polymer membrane. Two different immunosensing interfaces were assembled on the developed paper-strip electrode. The simplest interface relied on direct conjugation of the antibody to the polymer membrane and the second one resorted to an intermediate layer of a polyamidoamine dendrimer, with an ethylenediamine core from the fourth generation. Electrochemical impedance spectroscopy was used to assess the successive interface modification steps and the resulting analytical performance of both immunosensors was compared. For such, the potential shift derived from the blocking effect of the ionic flux caused by antigen-antibody conjugation was correlated with the logarithm of the Salmonella typhimurium concentration in the sample. In optimized conditions, a limit of detection of 5 cells mL-1 was achieved.
