Job Satisfaction in Trade Sector: Evidence from the Retailers in the Largest Supermarkets of the Western Balkans

Rad se bavi analizom zadovoljstva poslom u sektoru trgovine, kao važne komponente sveobuhvatne socijalne i društveno odgovorne politike zapošljavanja u regiji Zapadnog Balkana. Cilj istraživanja je da se na temelju empirijski prikupljenih podataka i provedenog testiranja definiraju indikatori zadovoljstva poslom zaposlenih u sektoru maloprodaje Srbije, Hrvatske, Bosne i Hercegovine, Slovenije i Crne Gore s posebnim osvrtom na odnos između zemalja članica EU i zemalja koje nisu članice EU. U radu se testira hipoteza o statistički značajnoj povezanosti između indikatora zadovoljstva poslom, kao što su: plaće i naknade, uvjeta rada, sustava nagrađivanja, razvoja karijere, sigurnosti posla, kolegijalnosti i komunikacije kao pokazatelja zadovoljstva poslom i analiziranih država Zapadnog Balkana. Istraživanje je obuhvatilo 356 maloprodavača iz najvećih supermarketa Zapadnog Balkana. Dobiveni rezultati su pokazali da postoji statistički značajna povezanost između analiziranih indikatora i država. Na temelju danih rezultata kreiran je model zadovoljstva poslom zaposlenih u sektoru maloprodaje Zapadnog Balkana. Praktičan značaj istraživanja je u tome da može pomoći menadžerima da upoznaju date indikatore kako bi utjecali na motiviranost, zadovoljstvo i produktivnost svojih zaposlenika i tako trgovinske tvrtke regije zapadnog Balkana što bolje pripremili za borbu s međunarodnom konkurencijom i ulazak na tržište Europske Unije. Rezultati pokazuju i važnost budućih istraživanja o mogućim odstupanjima glede utjecaja promatranih pokazatelja u utvrđenom modelu zadovoljstva poslom. ; The paper analyses the job satisfaction in the trade sector as an important component of a comprehensive social and socially responsible employment policy in the Western Balkans. The aim of the research is to use the empirically collected data and conducted tests for defining indicators of job satisfaction of employees in the retail sector in Serbia, Croatia, Bosnia and Herzegovina, Slovenia, and Montenegro with a special emphasis on the relation between EU members and non-EU countries. This paper tests the hypothesis on a statistically significant correlation between indicators of job satisfaction, such as salaries and benefits, working conditions, reward system, career development, job security, collegiality and communication, and the analysed countries of the Western Balkans. The study included 356 retailers from the largest supermarkets in the Western Balkans. The results showed statistically significant correlation between the analysed indicators and countries, and served as the basis for defining the model of employees' job satisfaction in the Western Balkans retail sector. Practical significance of the research is that it can help managers influence motivation, satisfaction and productivity of their employees, and thus better prepare trading companies in the Western Balkan countries for international competition arena and entry to the European Union market. The results indicate the importance of further research on possible discrepancies in the impact of the observed indicators in the established model of job satisfaction.

This paper investigated the role and importance of e-retailing in traditional marketing channels in the selected countries of the Danube region. The main aim of the research was to highlight the economic benefits of e-retailing in traditional retail institutions analyzing the revenue from the sale of e-retailing in traditional retailers' business and representation of e-retailing "click and brick" in the group of largest e-retailers. The core idea of this paper was to empirically evaluate if the e-retailing implementation is in correlation with business profit, origin and specific form of a retailer. In this context, the study was conducted using the volume of sales revenue, the origin of retailer and form of the retail outlet, as independent variables based on which a volume of e-retailing presence as the dependent variable is evaluated. This study eliminates retailer's sales revenue as a statistically significant indicator which influences the implementation of e-retailing. On the other hand, the findings show that foreign retailers significantly less likely to implement e-retailing than domestic retailers when analyzing all countries in the region. When it comes to retailing formats, results suggest that retailers with retail format shopping centres and kiosks don't have e-retailing. All remaining retail formats have e-retailing. This paper formulates practical suggestions for further using of e-retailing in Danube region countries' marketing channels.
Posljednjih godina zemlje Zapadnog Balkana suočavaju se s egzodusom radne snage, što je složen socijalni problem. S obzirom da se većina zaposlenika bavi uslužnom djelatnošću, a posebno maloprodajnim sektorom, gdje radi oko 10% radno sposobnog stanovništva, potrebno je definirati pokazatelje koji otežavaju dobrobit zaposlenika i predložiti skup mjera za njihovo smanjivanje. S tim u vezi, cilj rada je identificiranje varijabli koje utječu na dobrobit zaposlenika u maloprodajnom sektoru Zapadnog Balkana, s posebnim naglaskom na razlike između malih i srednjih poduzeća i maloprodajnih lanaca. Empirijska studija provedena je na uzorku od 325 zaposlenika u trgovačkim poduzećima. Ispitana je povezanost između varijabli dobrobiti zaposlenika i socijalno-organizacijskih varijabli kao što su zadovoljstvo poslom, iznos mjesečne zarade, radno okruženje, mogućnost napredovanja, socijalna podrška, upotreba moderne tehnologije, poslovna kultura, rotacija posla i sigurnost posla. Rezultati istraživanja pokazali su značajnu povezanost socijalno-organizacijskih varijabli s dobrobiti zaposlenika. Razlike su posebno naglašene između malih i srednjih poduzeća i maloprodajnih lanaca. Na temelju dobivenih rezultata predložen je niz mjera i postupaka koje relevantne institucije i tvorci politike zapošljavanja moraju poduzeti kako bi se neutralizirale različitosti. U radu su izneseni prijedlozi budućih istraživanja. ; In recent years the countries of the Western Balkans region have been facing an exodus of labour, which represents a complex social problem. Given the fact that the largest number of employees is engaged in the service industry, especially in the retail sector where 10% of all working population is employed, it is necessary to define the indicators which impede employee welfare and to recommend a set of measures for their minimization. In this regard, this paper aims to identify variables which impact employee welfare in the retail sector of the Western Balkans with a particular retrospect to the differences between SMEs and retail chains. Empirical research has been conducted on a sample of 325 employees of retail companies. Correlation between employee welfare and socio-organizational variables, such as job contentment, social support, monthly salary, work environment, promotion opportunity, the use of modern technology, business culture, job rotation and job security have been tested. The results of the research have shown a significant correlation between socio-organizational variables and employee welfare. Differences are especially prominent between SMEs and retail chains. Based on the obtained results, a set of measures and procedures which competent institutions and employment policymakers should undertake to neutralize those differences has been proposed. Suggestions for future research are provided.
